Here’s a truth most managers won’t say out loud: they were never formally taught how to do this job.
You got promoted because you were great at your job. You hit your numbers, earned your stripes, and one day someone said, “Congratulations, you’re in charge of people now.” No manual. No onboarding on how to actually lead. Just a calendar full of one-on-ones and a vague expectation to figure it out.
And most of us did figure it out by cobbling together advice from past bosses (some good, some… less so), reading the occasional leadership book, and learning through a whole lot of trial and error. Some managers lean toward a by-the-book style with precise protocol. Others take a more hands-off, go-with-the-flow approach. Neither is wrong, but both can leave gaps.
We believe there are three essential skills that every manager, regardless of style, should sharpen to effectively lead a team: Setting Expectations, Delegating, and Appreciating.
SET THE STAGE EARLY
Think about the last time you onboarded a new team member. Did you walk them through exactly what success looks like in their role? Not just their job description, but the real stuff – accuracy versus urgency, how much independence you expect, and what your responsibilities are versus theirs? Most managers skip this, assuming it’ll become clear over time. But clarity up front prevents confusion down the road. The best managers share the inside scoop on their industry, their company, and their customers, and they create space for a two-way conversation: What are you looking for from this job, this career, and from me as your boss?
DELEGATE LIKE YOU MEAN IT
Delegation isn’t just handing off a task and hoping for the best. And it’s definitely not hovering over someone’s shoulder while they do it. Effective delegation means giving your team five things: direction, autonomy, authority, space, and credit. When you check all five boxes, you’re not just distributing work, you’re building trust and developing future leaders.
DON’T JUST APPRECIATE – MAKE IT LAND
We all know recognition matters, but a generic “great job” in a team meeting only goes so far. The managers who truly move the needle personalize the moment – they include specific details about what someone did and why it mattered. They spread the news, sharing wins with other team members, leadership, even someone’s family. They do something tangible and memorable to amplify the impact. And they know when to celebrate individuals versus when to recognize the group. Appreciation done well doesn’t just feel nice – it fuels performance.
